Bindung von Führungsnachwuchskräften an Organisationen durch Fairness in der Personalentwicklung

Aktuelle gesellschaftliche Entwicklungen wie der internationale Wettbewerb und der demografische Wandel lassen den "War for Talent" wieder aufleben. Vor diesem Hintergrund wird es zunehmend wichtiger für Unternehmen, ihren internen Führungsnachwuchs an sich zu binden. Die Qualität dieser Bindung sollte affektiver Natur, also wirklich vom Führungsnachwuchs gewollt sein. Die Studie widmet sich der Frage, ob Fairness in der Personalentwicklung, und hierbei insbesondere erlebte Fairness bei Potenzialanalysen, einen Beitrag zur affektiven organisationalen Bindung von Führungsnachwuchskräften leisten kann. Potenzialanalysen sind Verfahren, an denen ausgewählte Nachwuchskräfte teilnehmen, deren Potenzial für weiter führende Aufgaben beurteilt wird. Aus Sicht der Personalentwicklung werden Potenzialanalysen v. a. genutzt, um Entwicklungsbedarfe festzustellen. Darüber hinaus dienen die Ergebnisse i. d. R. auch als Grundlage für die Entscheidung, welche Mitarbeiter tatsächlich zu Führungskräften befördert werden. Potenzialanalysen können daher als gemeinsames Instrument von Personalentwicklung und interner Personalauswahl angesehen werden. Für Führungsnachwuchskräfte handelt es sich entsprechend um ein wichtiges Verfahren - ihre Weiterentwicklung und ihre Karriere hängen schließlich von ihrer Leistung bei der Potenzialanalyse ab. Überraschenderweise wurden Konsequenzen wahrgenommener (Un)Fairness bei Potenzialanalysen empirisch bislang kaum untersucht. In der Studie wurde nun erforscht, ob und warum Fairness bei Potenzialanalysen zu affektiver organisationaler Bindung beitragen könnte. Die Basis der Untersuchung bilden Befragungen von insgesamt 182 Führungsnachwuchskräften aus drei Unternehmen. Die Ergebnisse zeigen sowohl den erwarteten positiven Zusammenhang verschiedener Fairnessfaktoren mit affektiver Bindung, als auch Hinweise auf die vermittelnden psychologischen Prozesse dieser Beziehung. Die Studie schließt mit praktischen Implikationen und Empfehlungen für die Gestaltung von Potenzialanalyseverfahren.
