Entwicklung und ?berpr?fung eines Kontingenzmodells der kulturbewussten Mitarbeiterf?hrung - Eine F?hrungsanleitung f?r deutsche F?hrungskr?fte in interkulturellen F?hrungssituationen
Die fortschreitende Globalisierung der Weltwirtschaft und Internationalisierung des Managements bringen eine steigende Migration der Weltbev?lkerung mit sich. Der dadurch entstehende Multikul?turismus und die hohe Diversit?t der Arbeitskr?fte stellen neue Anforderungen an die F?hrung von Mitarbeitern. Mehr und mehr m?ssen interkulturelle Aspekte bei der Mitarbeiterf?hrung ber?cksich?tigt werden. Deutsche F?hrungskr?fte werden nicht mehr nur im Ausland im Rahmen von zeitlich begrenzten Auslandsentsendungen mit anderskulturellen Mitarbeitern konfrontiert, sondern auch im Inland geh?ren interkulturelle F?hrungssituationen inzwischen zur Tagesordnung. Interkulturelle F?hrungssituationen stellen im Inland wie im Ausland eine besondere Herausforde?rung f?r F?hrungskr?fte dar. Unterschiedliche kulturelle Werte sind h?ufig mit unterschiedlichen Er?wartungen an das F?hrungshandeln verbunden. Auf Seiten der F?hrungskr?fte fehlt oftmals eine Sensibilisierung f?r kulturelle Unterschiede. Um kulturell bedingte Missverst?ndnisse zwischen F?hrungskraft und Mitarbeiter zu vermeiden und eine erfolgreiche interkulturelle F?hrung zu ge?w?hrleisten, sollten die betroffenen F?hrungskr?fte speziell auf interkulturelle F?hrungssituationen vorbereitet werden. Bisher fehlten noch Erkenntnisse zur Anwendbarkeit bestehender monokultureller F?hrungsmodel?le in interkulturellen F?hrungssituationen. Auch die Untersuchung von interkulturellen F?hrungssi?tuationen im Heimatland der F?hrungskraft wurde bisher vernachl?ssigt. Mit diesem Forschungs?projekt konnte ein wesentlicher Beitrag zur Beseitigung der genannten Forschungsdefizite geleistet werden.Anhand von 105 qualitativen Interviews mit deutschen interkulturell erfahrenen F?hrungskr?ften ei?ner international t?tigen Unternehmensberatung konnten zwei separate Kontingenzmodelle der kulturbewussten Mitarbeiterf?hrung entwickelt werden. Beide Modelle k?nnen von deutschen F?h?rungskr?ften in interkulturellen F?hrungssituationen, unabh?ngig von dem Ort der F?hrungssituati?on und der Kultur des Mitarbeiters, genutzt werden.Die entwickelten Kontingenzmodelle der kulturbewussten Mitarbeiterf?hrung stellen Anleitungen zu situationsgerechtem interkulturellem F?hrungshandeln dar. Um den Erfolg in interkulturellen F?h?rungssituationen sicherzustellen, sollten sich interkulturell t?tige F?hrungskr?fte an diesen Model?len orientieren. Auch bei der Auswahl und der Entwicklung der F?hrungskr?fte sollten die Kontin?genzmodelle der kulturbewussten Mitarbeiterf?hrung Ber?cksichtigung finden.
