Managing strategic human resources: Leadership for the 21st century
The management of future leadership and succession may be among the most important issues facing any company. In this article, the authors examine the process of planning for and managing future leadership, the so-called "high potential employees" (HIPOs) from a strategic perspective. Current practices of large multinational corporations are reviewed, revealing the need to consider a more long-term, systematic, and business-related model for the development of HIPOs. A cohort model, borrowing a concept from demography, is proposed in response to this need. Based on the cohort model, the authors recommend that human resources executives and top level general managers vary their HIPO developmental strategies over a 15-20 year period. Four overall goals, which cut across the various developmental periods, are suggested, as is a more individually-oriented and flexible policy.
