Die heutige Arbeitswelt ist gekennzeichnet von verschiedenartigen demografischen, technologischen und wirtschaftlichen Veränderungen, geprägt durch beispielsweise eine zunehmende Digitalisierung und Tertiarisierung. Eine Reaktion auf die damit einhergehenden veränderten und sich verändernden Arbeitsbedingungen stellte im Jahre 2013 eine explizite Verankerung der Gefährdungsbeurteilung psychischer Belastungen im Arbeitsschutzgesetz dar. Die Gefährdungsbeurteilung Psychische Belastung (GPB; z.B. Michel, Sonntag, & Menzel, 2009; Sonntag & Feldmann, 2017; Sonntag, Turgut, & Feldmann, 2016) ist ein Verfahren für eine solche Gefährdungsbeurteilung auf Tätigkeitsebene: Anhand eines Beobachtungsinterviews werden psychische Belastungen objektiv und konsensorientiert durch ein sogenanntes Analyseteam beurteilt, woraufhin geeignete Maßnahmen in moderierten Workshops abgeleitet werden. Basierend auf dem Anforderungs-Kontroll-Modell (Karasek, 1979) werden potenziell ungünstige psychische Belastungen mittels kritischer Kombinationen bewertet, wobei die zwölf Belastungsdimensionen Arbeitsintensität, Arbeitskomplexität, Arbeitsunterbrechungen, Emotionsregulation, Handlungsspielraum, Kontrollerfordernisse, Konzentrationserfordernisse, Kooperationserfordernisse, Kundenorientierung, Variabilität, Verantwortungsumfang und Zeitspielraum berücksichtigt werden. In sechs Studien behandelt diese Dissertation methodenkritische (Studien 1, 2 und 3) und inhaltliche (Studien 4, 5 und 6) Analysen zu dem Verfahren GPB. Studie 1 umfasst eine Literaturrecherche zu den in der GPB betrachteten kritischen Kombinationen psychischer Belastungen und deren Bedeutsamkeit für relevante Beanspruchungsfolgen. Zu folgenden Interaktionen wurden empirische Studien identifiziert: Arbeitsintensität und Handlungsspielraum, Arbeitsintensität und Zeitspielraum, Arbeitskomplexität und Handlungsspielraum, Arbeitskomplexität und Emotionsregulation, Emotionsregulation und Handlungsspielraum sowie Verantwortungsumfang und Handlungsspielraum. Auf diesen Kombinationen sollte bei der Beurteilung psychischer Belastungen ein besonderes Augenmerk liegen, jedoch sollten im Rahmen einer umfassenden Gefährdungsbeurteilung alle möglichen kritischen Kombinationen abgewogen werden. In Studie 2 wird eine optimierte Version der GPB für weitere Berechnungen dieser Dissertation hergeleitet. Im ersten Schritt wurde der Itempool von insgesamt 98 Items aufgrund inhaltlicher Überlegungen auf 74 Items reduziert. Im zweiten Schritt wurden hiervon aufgrund statistischer Überlegungen 63 Items ausgewählt, basierend auf N = 1107 betrachteten Tätigkeiten in 13 Unternehmen verschiedener Branchen. In Studie 3 wird die GPB hinsichtlich der Gütekriterien Objektivität, Reliabilität und Validität umfassend überprüft. Die Durchführungs-, Auswertungs- und Interpretationsobjektivität wurden vorrangig mittels prozessualer sowie theoretischer Überlegungen geprüft und als zufriedenstellend bewertet. Die Reliabilitäten der zwölf Skalen waren akzeptabel bis sehr gut (N = 244 bis N = 1107). Ein Abgleich der GPB mit den normativen Empfehlungen der Gemeinsamen Deutschen Arbeitsschutzstrategie (GDA-Arbeitsprogramm Psyche, 2016b) und den Inhalten des Anforderungs-Kontroll-Modells (Karasek, 1979) bzw. Job Demands-Resources Models (Demerouti, Bakker, Nachreiner, & Schaufeli, 2001) ergab eine zufriedenstellende Inhaltsvalidität. Die Konstruktvalidität der GPB wurde mittels eines explorativen Strukturgleichungsmodells zur Überprüfung der Faktorstruktur (N = 248) sowie anhand der konvergenten (N = 39) und divergenten Validität (N = 248) getestet. Hinsichtlich der Faktorstruktur erzielte ein Modell mit zwölf Faktoren eine akzeptable Modellpassungsgüte, wobei die Items der zwölf GPB-Skalen zum Teil auf gemeinsamen Faktoren luden. Die signifikanten Korrelationen zwischen den objektiv versus subjektiv erfassten Skalen belegten die konvergente Validität. Die objektiv erfassten Skalen waren teilweise mit mittlerer bis hoher Effektstärke signifikant untereinander korreliert, wodurch die diskriminante Validität eingeschränkt war. Diese Ergebnisse der Konstruktvalidierung veranschaulichten, dass die Zusammenfassung einiger Skalen aus statistischen Gesichtspunkten angebracht war. Vor dem Hintergrund des praktischen Nutzens wurde die bisherige Struktur der GPB für eine differenzierte Betrachtung von Arbeitsbedingungen jedoch beibehalten. Zusammenfassend deuten die Ergebnisse darauf hin, dass es sich bei der GPB um ein objektives, reliables und valides Verfahren zur Beurteilung arbeitsbezogener psychischer Belastungen handelt. Die Studien 4 und 5 beschäftigen sich mit dem nomologischen Netzwerk der GPB im Sinne einer Konstrukt- und Kriteriumsvalidierung, indem der Zusammenhang zwischen Arbeitsaufgaben, kritischen Kombinationen psychischer Belastungen und psychischen Beanspruchungsfolgen erforscht wird. Studie 4 untersucht die Bedeutsamkeit unterschiedlicher Arbeitsaufgaben hinsichtlich der Auftretenswahrscheinlichkeit kritischer Kombinationen psychischer Belastungen anhand einer branchenübergreifenden Stichprobe (N = 160 objektiv erfasste Tätigkeiten). Logistische Regressionen zeigten, dass Aufgaben im Umgang mit Menschen und Aufgaben im Umgang mit Dingen mit einer höheren Auftretenswahrscheinlichkeit kritischer Kombinationen assoziiert waren. Im Gegensatz dazu standen Aufgaben im Umgang mit Informationen in Verbindung mit einer geringeren Auftretenswahrscheinlichkeit kritischer Kombinationen. Logistische Aufgaben waren keine signifikanten Prädiktoren für die Vorhersage kritischer Kombinationen psychischer Belastungen. Studie 5 thematisiert die Job Strain Hypothese im Sinne des Anforderungs-Kontroll-Modells (Karasek, 1979), wonach das Zusammenwirken von hohen Arbeitsanforderungen mit einem geringen Entscheidungsspielraum in besonders belastenden bzw. beanspruchenden Tätigkeiten resultiert. Mittels subjektiv erfasster Daten in zwei Stichproben (N = 82; N = 55) wurde die Bedeutsamkeit von kritischen Kombinationen aus hohen Arbeitsanforderungen (operationalisiert durch Arbeitsintensität und Arbeitskomplexität) und geringem Entscheidungsspielraum (operationalisiert durch Handlungs- und Zeitspielraum) für die emotionale Erschöpfung, das gedankliche Abschalten von der Arbeit und die Arbeitszufriedenheit untersucht. Varianzanalysen bestätigten die Job Strain Hypothese hinsichtlich der emotionalen Erschöpfung und des gedanklichen Abschaltens, nicht jedoch bezüglich der Arbeitszufriedenheit. Zusammenfassend veranschaulichen die Studien die Relevanz ganzheitlicher, sinnhafter und vollständiger Aufgaben im Rahmen einer gesunderhaltenden Arbeitsgestaltung. Daher illustriert Studie 6 einen Katalog verhältnis- und verhaltenspräventiver Maßnahmen zur Reduktion von ungünstigen psychischen Belastungen am Arbeitsplatz bzw. zum adäquaten Umgang mit solchen Anforderungen. Thematisiert werden technische, organisatorische und personelle Maßnahmen. Alles in allem betonen die Befunde die Bedeutsamkeit einer bedarfsgerechten und nachhaltigen Gefährdungsbeurteilung psychischer Belastungen durch die Einbettung ebendieser in ein ganzheitliches Konzept der Gesundheitsförderung in Organisationen.
